Managing Conflict in Higher Educațion Institutions: A Systematic Review of Strategies, Governance Mechanisms and Outcomes

Conflict is an inherent feature of higher education institutions (HEIs) arising from academic autonomy, professional hierarchies, competition for resources and complex governance structures. There has been a considerable body of literature concerning conflict in academic settings, but studies remain divided across disciplines and tend to focus on either individual-level dynamics or on isolated conflict-resolution tools. Therefore, there is a lack of integrative evidence on how conflict management strategies work at the institutional level, how formal and informal mechanisms interact and under what conditions they produce constructive or adverse outcomes. This study seeks to fill this gap through an analysis of the peer-reviewed journal articles on conflict management in higher education institutions indexed in the Web of Science, between 1990 and 2025, through a systematic review. Qualitative synthesis was performed on 52 studies that met the inclusion criteria following PRISMA guidelines. The review covers a range of conflict management strategies including informal ones (mediation, negotiation, facilitated dialogue, leadership communication), formal institutional mechanisms (grievance procedures, ethics and disciplinary committees, ombuds services) and leadership- and culture-based interventions. Importantly, the review highlights a number of underreported or “hidden” consequences including emotional strain, retaliation, chilling effects on reporting, and long-term productivity losses, all of which are rarely reflected in institutional evaluations. This review synthesizes evidence across strategies, contexts and outcomes to advance understanding of conflict management as a multi-layered institutional process and to provide actionable insights for higher education governance, policy design and organizational development.
